From the outside, it looked like one story. Inside the business, it quickly became two.<\/p>\n<p>In the world of multi-unit retail, a single viral moment at Unit A can set the precedent \u2014 or the fire \u2014 for the entire brand. As a franchise executive, that experience at a publicly traded national fitness brand forced me to answer a question more leaders are facing today: What do you do when your employees become the story \u2014 and the internet wants an instant verdict?<\/p>\n<p>You can\u2019t predict virality. But in a high-performing franchise, your team should know exactly how you will respond.<\/p>\n<h2 class=\"wp-block-heading\">Watch before you act to protect your brand<\/h2>\n<p>The clip wasn\u2019t malicious. Just light, behind-the-scenes content showing the gym environment and two employees\u2019 personalities. It was posted on a personal account, but our logo and environment were visible.<\/p>\n<p>My phone lit up. Screenshots. Links. Alerts. Some leaders would instinctively \u201cshut it down\u201d to protect the brand. I did something different: before reacting, gather context.<\/p>\n<p>We watched the full video, not just the \u201coutrage\u201d clips. We checked facts \u2014 were employees on the clock? Were member privacy rights violated? We talked to the employees. Intent matters as much as impact.<\/p>\n<p>The facts were the same for both employees. The outcomes were not.<\/p>\n<h2 class=\"wp-block-heading\">Turn visibility into opportunity<\/h2>\n<p>One employee treated the virality as a responsibility. They realized they represented more than themselves \u2014 they represented the brand and their coworkers.<\/p>\n<p>We implemented a simple \u201csocial media operating system\u201d:<\/p>\n<ul class=\"wp-block-list\">\n<li>No filming while responsible for member safety or service.<\/li>\n<li>Zero tolerance for filming members without explicit consent.<\/li>\n<li>Total transparency \u2014 when in doubt, ask.<\/li>\n<\/ul>\n<p>They honored the rules, built a positive presence and eventually left to pursue social media full-time on great terms. They became the blueprint for growing with a brand rather than at its expense.<\/p>\n<h2 class=\"wp-block-heading\">Stop risk in its tracks before it spreads<\/h2>\n<p>The second employee chose visibility over responsibility. As the views climbed, they began filming during their shifts, prioritizing \u201ccontent\u201d over their core duties. This wasn\u2019t a \u201cPR issue\u201d; it was a performance and safety issue. In retail, if an employee is focused on their camera angle, they aren\u2019t focused on:<\/p>\n<ul class=\"wp-block-list\">\n<li>Member experience: Serving the person standing in front of them.<\/li>\n<li>Operational standards: Maintaining cleanliness and Safety checks.<\/li>\n<li>Team culture: Not leaving their coworkers to pick up the slack.<\/li>\n<\/ul>\n<p>We followed a clear coaching sequence: review, sit-down, expectations and documentation. But when the behavior didn\u2019t change, termination was the only way to protect the integrity of the franchise unit.<\/p>\n<h2 class=\"wp-block-heading\">Lead through virality with clear rules<\/h2>\n<p>These experiences revealed four essential truths for managing employees in the age of virality:<\/p>\n<ol class=\"wp-block-list\">\n<li><b>Start with context, not control<\/b> \u2013 Audit first, act second. Leadership can\u2019t be outsourced to the internet.<\/li>\n<li><b>Protect authenticity while enforcing standards<\/b> \u2013 Distinguish between cringe-worthy content and true violations of values.<\/li>\n<li><b>Give guardrails, not gag rules<\/b> \u2013 Simple boundaries empower employees instead of suppressing creativity.<\/li>\n<li><b>Create predictability for trust<\/b> \u2013 Consistency builds confidence for employees, franchisees, and investors alike.<\/li>\n<\/ol>\n<h2 class=\"wp-block-heading\">Build a franchise culture that survives the spotlight<\/h2>\n<p>Virality is unpredictable. Leadership shouldn\u2019t be. How you respond to these moments shapes culture, trust and long-term brand health.
